Deutsche Bank’s India-based Global Capability Center (GCC) is accelerating its AI transformation with a startup-style incubator, drawing strong employee participation and fast-tracking innovation across the organisation.
The initiative, housed under Deutsche India Pvt Ltd (DIPL), received 100 ideas within its first 100 days, reflecting high engagement from employees. Leadership attributes this momentum to India’s strong digital adoption culture, where change is often seen as progress, influenced by platforms like UPI.
Stefan Schaffer, MD & CEO of DIPL, noted that employees in India have shown far less resistance to AI-led transformation compared to mature markets. This adaptability is helping the 150-year-old institution navigate ongoing structural and technological shifts.
DIPL, which employs over 20,000 people across Pune, Bengaluru, Jaipur and Mumbai, is leading the AI push through its “AI Forward” programme. The approach combines leadership-driven investment with employee-led innovation.
At the core is the incubator model, where employees can pitch ideas directly to leadership and refine them with expert guidance. Alongside this, the bank has rolled out large-scale training, covering 20,000 employees on large language models and responsible AI usage. A “Catalyst” initiative further supports this effort by embedding specialists within teams to develop and test AI solutions in real-world scenarios.
The AI push is part of a broader shift in Deutsche Bank’s technology strategy. The company has already restructured its workforce, moving from 30% internal staff to 70%, and increasing the share of engineers to 70%.
Under a new “70-50-30” framework, Deutsche Bank aims to place 50% of portfolio owners and 30% of senior leadership roles within its technology centres, including India. This move is designed to strengthen ownership and accountability across operations.
While AI is becoming central to operations, Schaffer emphasised that core enterprise systems will remain essential. Instead of replacing them, AI will enhance the final stages of development, enabling faster and more flexible configuration while maintaining stability in a regulated environment.
